India’s retail and FMCG global capability centre (GCC) ecosystem has emerged as the world’s largest and most AI-mature destination, surpassing the combined scale of five competing global markets.

However, a severe shortage of senior AI talent threatens to slow the sector’s next phase of growth, according to a new report by TeamLease Digital.

The report, ‘The Retail Pivot: Consumer GCCs Find Their India Edge’, found that India is home to 180 retail GCCs employing around 2,72,300 professionals, making its retail GCC workforce 34% larger than Poland, the Philippines, Mexico, Germany and Egypt. India also leads peer markets in AI adoption, with AI professionals accounting for 5–7% of the retail GCC workforce, ahead of destinations such as Germany.

Despite this lead, AI expertise remains scarce. AI professionals currently represent fewer than one in 20 employees across India’s retail GCC ecosystem, while only 320 professionals have more than eight years of AI experience, averaging fewer than two senior AI specialists per centre.

“The report highlights both India's scale and the challenges accompanying its rapid evolution,” said Neeti Sharma, CEO, TeamLease Digital.

“With just 320 senior AI professionals across 180 GCCs and more than half of all AI talent concentrated in one city, we are looking at a capability concentration risk that most GCC leadership teams haven't formally priced in,” Sharma added.

The report notes that hiring demand across retail GCCs doubled between 2024 and 2025, marking the strongest growth period in three years. More than 52,000 job opportunities were generated in 2025 alone.

Technology, customer success and supply chain functions currently account for around 60% of the workforce, but are expected to drive more than 80% of hiring demand by 2028.

Technology and engineering roles are projected to increase from 25,140 positions in 2025 to over 41,000 by 2028, while data and analytics is expected to become the fastest-growing capability after rebounding sharply in 2025 as GenAI adoption accelerated and demand shifted toward AI infrastructure.

The report identifies skills such as LLM engineering, GenAIOps, MLOps and vector databases as growing at over 100% year-on-year, while traditional process-oriented skills—including spreadsheet-based planning, manual QA testing and rule-based analytics—are witnessing steep declines. Finance and shared services roles face a projected 42% displacement rate.

Bengaluru continues to dominate India’s retail GCC ecosystem with nearly 84,000 professionals, followed by Delhi-NCR (over 66,000) and Hyderabad (around 45,000).

The city also accounts for 54% of India’s retail GCC AI talent, making it the primary destination for advanced global AI mandates. Hyderabad is emerging as the leading secondary AI hub, while Pune is positioning itself as an engineering-focused alternative.

AI workforce penetration has grown from 2.1% in 2022 to 4.8% in 2025, and is expected to reach 7.2% in 2026.

One of the report’s more striking findings is that retail GCCs are sourcing most of their AI talent from outside the retail sector.

Of the 28,500 professionals hired over the past year, 90.2% came from other industries, including IT services (17.5%), product companies (14%), and consulting firms (10.5%).

Attrition also remains a challenge, particularly among early-career professionals. Employees with one to two years of experience recorded the highest attrition rate at 25%, while finance functions reported churn of 22%.

The growing shortage of AI talent is also reshaping compensation.

According to the report, AI and machine learning specialists command the highest salary premiums across the retail workforce in the GCC.

Professionals with three to six years of AI experience earn a median compensation of ₹46 lakh, roughly twice the market median for comparable experience levels.

Those with six to 10 years of experience earn a median of ₹68 lakh, representing a 1.7x premium over the broader market.

At senior leadership levels, professionals combining deep domain expertise with AI capabilities now command compensation exceeding ₹1.2 crore annually, placing many roles near or above the $100,000 salary benchmark in India.

Currently, only 22 of the top 50 retail GCCs have active GenAI teams, indicating significant room for expansion as India’s retail capability centres increasingly evolve from operational support hubs into global AI and product innovation centres.
